Abstract
El estudio se propuso determinar cómo influyen los compromisos de gestión escolar del director en el desempeño docente en tres instituciones educativas públicas de nivel secundario en Iquitos. Se aplicó una metodología cuantitativa, de tipo correlacional-explicativo, utilizando un diseño no experimental y de corte transversal. La muestra estuvo compuesta por 140 docentes de estas instituciones, seleccionados por asignación proporcional, a quienes se les aplicaron cuestionarios estructurados tipo Likert, validados por expertos y con una confiabilidad estadística adecuada. Para analizar los datos, se utilizó regresión lineal múltiple, con el fin de identificar el grado de influencia de cada dimensión de la gestión directiva sobre el desempeño docente. Los resultados mostraron que los compromisos de gestión escolar explicaron el 85,5 % de la variabilidad en el desempeño, confirmando así la hipótesis general del estudio. Entre las dimensiones analizadas, el desarrollo integral de los estudiantes tuvo una influencia del 75,2%, seguido del bienestar escolar (74,5%) y las condiciones operativas (73,1%). Además, la práctica pedagógica orientada al logro de aprendizajes explicó el 65,8%, mientras que el acceso y permanencia estudiantil tuvo un impacto del 56,0%. En conjunto, estos hallazgos evidencian que una gestión escolar eficaz, centrada en la calidad pedagógica, el bienestar institucional y un enfoque humano, fortalece de manera significativa el desempeño profesional del docente. Se concluyó que los directores que ejercen un liderazgo pedagógico y fomentan condiciones adecuadas para el desarrollo de los compromisos de gestión escolar crean entornos educativos más motivadores y productivos.
The study aimed to determine how the principal's school management commitments influence teacher performance in three public secondary schools in Iquitos. A quantitative, correlational-explanatory methodology was applied, using a non-experimental, cross-sectional design. The sample consisted of 140 teachers from these institutions, selected by proportional allocation, who were given structured Likert-type questionnaires, validated by experts and with adequate statistical reliability. Multiple linear regression was used to analyze the data in order to identify the degree of influence of each dimension of management on teaching performance. The results showed that school management commitments explained 85.5% of the variability in performance, thus confirming the general hypothesis of the study. Among the dimensions analyzed, the comprehensive development of students had an influence of 75,2%, followed by school well-being (74,5%) and operational conditions (73,1%). In addition, teaching practices aimed at achieving learning outcomes explained 65,8%, while student access and retention had an impact of 56,0%. Taken together, these findings show that effective school management, focused on pedagogical quality, institutional well-being, and a human approach, significantly strengthens teachers' professional performance. It was concluded that principals who exercise pedagogical leadership and foster conditions conducive to the development of school management commitments create more motivating and productive educational environments.
